Generative AI in HR practices: A Bottom-Up Approach

Organizations are witnessing a surge of “shadow AI”, as employees informally use GenAI in HR tasks. This research project examines the emergent, employee-driven integration of GenAI in HR practices and its impact on organizational performance. Using the process model of strategic HRM as a theoretical lens, we employ a qualitative design to explore how bottom-up GenAI usage differs from traditional, top-down HR systems. Data will be collected through semi-structured interviews and document analysis. The anticipated contribution of this study is to provide theoretical and practical insights, enhancing understanding on how emergent GenAI HR practices reshape HR strategies, its link to employee and organizational outcomes, and offering guidelines for aligning this technology within HR frameworks.
